Operationalization and Modeling of School Climate, Job Satisfaction, and Teacher Attrition: A Scoping Review

Aslı Çetinkaya International Journal of Educational Studies and Policy, 2026, Issue Advanced Online Publ https://doi.org/10.63612/ijesp.2027365

School climate, job satisfaction, and teacher attrition are frequently treated as three interrelated constructs, yet the extent to which the links among them are examined together remains unknown. This scoping review maps how studies that measure all three constructs operationalize them, at which levels and through which indicators. Screening 253 records retrieved from Web of Science, Scopus, and ERIC yielded 23 studies, which were coded using a 45-field extraction form. Coding was summarized through descriptive frequency distributions and analyzed inductively across operationalization, model architecture, and contextual fields. Four patterns emerged. First, which construct occupies the mediating position is contested; in one third of the studies the link between climate and satisfaction was never modeled, and in several the mediating position was occupied by work engagement or self-efficacy rather than by satisfaction. Second, no study measured job satisfaction and attrition at the same referent; the profession–school distinction was routinely drawn on the attrition side but almost never on the satisfaction side. Third, attrition was measured almost entirely through intention, with a single study documenting actual behavior. Fourth, although climate is most often defined as an organizational property, 20 of the 23 studies measured and analyzed it at the level of individual perception. The findings indicate not an absence of evidence but a lack of comparability among the evidence produced. Theoretical justification of the mediating construct and treatment of referent alignment as a design criterion are recommended.

Wanyue Chen; Christopher Day; Δέσποινα Αθανασιάδου; Rupert Knight; Yan Bi Teaching and Teacher Education, 2026, Vol. 184, pp. 105849 https://doi.org/10.1016/j.tate.2026.105849

Drawing on interviews with mid- and later-career teachers from primary and secondary schools in one region of England, this small-scale study examined why participants had chosen to stay. They described how their moral purpose and agency helped them manage multiple challenges over time, and how these had contributed to their sense of professional identity and decisions to stay. The study supports existing research identifying professional identity as a key element of teachers' professionalism, and finds that the strength and stability of identity fluctuates as teachers navigate changes in their lives, classrooms, school cultures, and social and policy contexts. These fluctuations and their consequences were associated with teachers’ capacity to manage the dynamic interplay of these influences over time. Moral purpose and values-informed agency were important resources that enabled teachers to retain, reclaim, or reconceive their professional identities over time.

Teacher attrition remains a persistent challenge, particularly among early-career educators, with language teachers facing distinct systemic barriers such as job insecurity, undervaluation, and emotional labour. While existing studies predominantly focus on in-service teachers, pre-service teacher attrition remains underexplored, limiting the development of effective interventions to support student-teachers. This study addresses this gap by examining the case of a pre-service teacher from China, who was enroled in a Teaching English to Speakers of Other Languages programme at a Malaysian university and later left teacher education for business studies. Adopting a longitudinal qualitative approach, we thematically and temporally analysed 13 semi-structured interviews conducted over nearly two years. The findings reveal that the participant’s departure was driven by a mismatch between teaching realities and initial aspirations, psychological strain and burnout, inadequate skill development and support, concerns over the recognition and transferability of the degree, and the relocation of career identity. These factors were contextualised through the interplay of human, social, structural, and psychological capital constraints, alongside relational, comparative, and agentic capital influences, manifesting through contradictory, socialising, dislocating, and evolutionary routines in careership. The study has significant implications for teacher education programmes and the broader educational community in fostering teacher retention and promoting a more sustainable teaching profession.
